We just don't want to have special policies for special people. All developers are equal and it will look strange to give 20% free time back for a single developer and hold this for all other developers.

Problems are everywhere as in every other company. We have flat hierarchy, no middle management and almost nobody above developers. They do all technical decisions and decide how to implement features. Features are selected by Product board

Targetprocess design is definitely not perfect and there are many areas that are ugly and outdated. We face the same problem as all other vendors. However, we do try to design better and better and almost all of our new solutions are better
