I offer an hourly rate that is reasonable and a well defined mini project that would showcase the skills required for the job. This way no matter the outcome hired or not the person does not feel unfairly treated and is always offered feedback. I also ask them what type of work they love to do and note that for a future project/hire that I may need in the future.
