I work in academic research and this book and Peopleware https://www.amazon.nl/-/en/Tom-DeMarco/dp/0932633439 https://www.amazon.nl/-/en/Tom-DeMarco/dp/0932633439 Are what I try and lead my students and postdocs with. I'm just starting but I think these principles of trusting clever people to do clever things, building objectives together, protecting people from the busy work others will give them, etc. This is all important to us seeing success in our research. It's actually rather annoying our success is not rewarded by profit I can share with those I advise and work with. Perhaps I would be better in an industrial lab.
