A lot of what you wrote resonates with me, particularly the comments about soft vs hard skills. I think I need to seek more opportunities in my organization to teach and collaborate, because those interactions generally make me feel much better and more valued than whatever I produce code-wise. Perhaps those interactions are what can cascade down towards promoting self-sufficiency on the dev teams and good norms (your other points).
